The Effect of Nurses¡¯ Participatory Decision-making, Organizational Justice, Supervisory Support on Job Satisfaction: Focused on Mediating Effect of Work-Life Conflict

Abstract

Objectives: The purpose of this study was to investigate the effect of nurses¡¯ participatory decision-making, organizational justice, supervisory support on job satisfaction focused on mediating effect of work-life conflict.
Methods: The empirical analysis data of this study was extracted from the 5th Korea Working Conditions Survey; 2017 conducted by ¡®Korea Occupation Safety & Health Agency¡¯. The subjects of the analysis were 476 nurses. SPSS 22.0 was used for the analysis, and the analysis methods were descriptive statistics analysis, factor analysis, reliability analysis, correlation analysis, and regression analysis.
Results: The significant factors related to work-life conflict included participatory decision making (B = 0.28, p< 0.001) and organizational jus?tice (B = -0.16, p< 0.05). Organizational justice (B = 0.22, p< 0.01) and supervisory support (B = 0.29, p< 0.01) increased job satisfaction, while work-life conflict (B = -0.10, p< 0.01) decreased job satisfaction. Organizational justice was a mediator between work-life conflict and job satisfaction.
Conclu?sions: In the case of nurses, it is desirable to increase organizational justice and support of the supervisor, and various studies on practical methods and educational programs that can reduce work-life conflicts are needed.
